Peter Francis Saville (born 26 October 1946 in Alperton, Wembley, London Borough of Brent) is a British Chartered Occupational Psychologist (CPsychol) specialising in Psychometrics, Personality and Talent Management.

He co-founded Saville and Holdsworth Ltd (SHL) in 1977. He was founder and chairman of the Saville Consulting Group from 2006 to 2015 when it was sold to Towers Watson (now Willis Towers Watson). During his career Saville has written over 100 psychometric tests.

He is now Chairman of 10x Psychology, Non-Executive Chairman of Lentum Ltd and Director of VERCIDA.com and Diversity Jobs.

Early life and education

Saville was born in North East London, UK, to a Welsh mother, Winifred Violet Saville, from Rhossili in the Gower Peninsula, and an English father, John Edward Saville, from Chiswick in London.

He was educated at Newnham Junior School where his school report stated "Ideas prolific" and "shows evidence of creative thought" but is "much too talkative". As a child he showed signs of dyslexia and a problem with working memory. These were later attributed to treatment for congenital scoliosis, a curvature of the spine which involved being swung by the neck and sleeping strapped tightly with leather belts. He entered Ewell County Secondary School, Danetree Road, Grammar Stream at thirteen.

He obtained a Special Subject Honours Degree in Psychology from the University of Leicester in 1969 followed by a Master of Philosophy Degree in 1974 and a Doctor of Philosophy in 1977 from Brunel University.

In 1977 he earned his Ph.D. from research into personality structure examined by Professor Hans Eysenck, on a representative sample of over 2000 British adults, using a sampling methodology proposed by Claus Moser. Factor analysis provided a five variable solution of traits; Anxiety, Extraversion, Warmth, Imagination and Conscientiousness – later known as the Five Factor Model (FFM) or Big Five of Personality.

Career

In 1970 Peter Saville joined the National Foundation for Educational Research (NFER), the main publisher of psychometric tests at the time, as an assistant psychologist, standardising and adapting a wide range of psychological tests including the Wechsler Adult Intelligence Scale (WAIS), The Wechsler Intelligence Scale for Children (WISC) and the Wechsler Pre-School and Primary Scale of Intelligence (WPPSI). Saville worked on Mary Sheridan's From Birth to Five Years: Children's Developmental Progress by the paediatrician, Mary Sheridan. He wrote the British Manuals to The Bennett Test of Mechanical Comprehension, The Gates-MacGinitie Reading Tests and The Computer Programmer Aptitude Battery (CPAB) and worked on the publication of the first edition of the British Ability Scales.

Saville was involved in the acquisition of the tests of The National Institute of Industrial Psychology (NIIP), first founded by Charles Samuel Myers. In 1974 aged 27 he was promoted to Chief Psychologist in the Test Division, responsible for the standardisation of psychological and educational tests for clinical, educational and industrial use.

The standardisation of the 16 Personality Factor Questionnaire (16PF), where over 2,000 respondents were tested in their own homes, was completed in November 1971 and in the report published in early 1972 R. B. Cattell praised the precision and the ideal model achieved by Saville and his associates at the National Foundation for Educational Research (NFER). Cattell concluded: “NFER and Peter Saville can be congratulated on a highly valuable contribution to British Psychology.” Along with Bill Mabey at the British Market Research Bureau, Saville funded the research by gaining sponsorship from a number of commercial companies.

In 1977 Peter Saville and Roger Holdsworth founded Saville and Holdsworth Limited (SHL). They offered shares to all employees and the company reached a value of £240 million when floated on the London Stock Exchange. In 1978, Saville acquired the UK rights on a portable document reader known as the Evalmatic which he had connected to a desktop computer to calculate the item statistics needed to assemble reliable tests.

In 1984, Saville, along with Holdsworth, Cramp, Nyfield and Mabey published the Occupational Personality Questionnaires (OPQ) which the British Psychological Society (BPS) described as "groundbreaking for its time". Developed for use in workplace settings, the original OPQ contained four different versions. The Pentagon model measured five scales and The Psychologist called it “the first commercially available version of the Big Five factors of personality”. The Ocagon, Factor and Concept versions of the OPQ measured respectively 8, 16 and 30 scales.

In 1998 Saville was listed in the ‘Top 100 Entrepreneurs’ by Enterprise Magazine and in 1999 he was nominated as one of Britain's Top Ten Psychologists. In 2001 he was presented with the British Psychological Society Centenary Award for Distinguished Contributions to Professional Psychology and his photograph appeared in the National Portrait Gallery. His citation read:

"Ultimately the standardisation of questionnaires not specifically designed for an occupational arena made him frustrated and in 1977 led him set up his own company, which subsequently became SHL Group plc, with fellow Psychologist Roger Holdsworth. In doing so he established Britain as a centre for Psychometric testing and is responsible for cementing the notion of fair and objective assessment in Human Resource departments across the world. As a skilled psychometrician and visionary leader, Peter Saville has made a significant impact on professional psychology in the UK and beyond. The widespread use of the tests which he developed by many major companies and public bodies is testament to the influence of his remarkable ideas".

Saville left SHL in 2003. In 2004 he founded his second company, Saville Consulting Group.

In 2007, Saville and colleagues carried out Project Epsom, a peer reviewed research program which showed the Wave questionnaire to be the most valid personality questionnaires in a global sample of workers.

In 2009 Saville and MacIver, Kurz and Hopton, developed the 3P theory of leadership based on the factor analysis of 10,953 self-report questionnaire completions and 13,017 third party ratings with independent job performance evaluations. The 3P's Leadership Theory, was represented by: The Professional Leader (Technical Subject Experts, Detailed, Consciousness, Data Driven, Meticulous, Organised, Factual), The People Leader (Attentive to People, Engaging, Involving Others, Resolves Conflicts) The Pioneering Leader (Visionary, Purposeful, Strategic, Innovative, Convincing, Dynamic, Enterprising, Striving).

In 2014, Salgado, Anderson and Tauriz commented that Saville Consulting Wave is in the category of questionnaires whose scoring design provides the most valid way to predict job performance.

In 2012 Peter Saville was made an Honorary Fellow of the British Psychological Society and the accompanying eulogy stated he was “one of the most prominent and creative occupational psychologists in the UK and he has an impeccable global reputation”. Referring to his career it stated: “Peter has twice built up highly successfully companies which have become leaders in the field of workplace assessments.” It also said “he has flown the flag for Britain and objective assessment around the world and has been referred to as an ‘assessment guru’” and “Professor Saville’s services to the field of psychology in terms of applying the science to the workplace and creating the global gold standard for psychometric tests are exemplary“.

In an interview with The Psychologist, the BPS publication, Richard Kwiatkowski calls his meeting with Saville “a touch exhausting” and says he is “fiendishly bright, quick, full of energy, proud of the achievements of his team.” The same interview also states Professor Rajvinder Kandola OBE “has publicly called Saville a genius”.

Saville was a specialist consultant to the United Nations in staff selection in 1977, an International Consultant Psychologist to Mensa, where he succeeded Professor Philip E. Vernon, in 1976 and Psychometric Test Consultant to Hodder and Stoughton Educational. His companies have worked in over 45 countries internationally for FTSE 100 companies, the Ministry of Defence and charities such as Oxfam and the Royal National Institute for the Blind.

Saville is a Chartered Psychologist, a Chartered Scientist, a Fellow of the Institute of Directors, is a Senior Associate of the Royal Society of Medicine and a Fellow of the Royal Society of Arts. In January 2012 he was given Academic Fellowship of the Chartered Institute of Personnel and Development (CIPD).

Saville was professor of occupational psychology at Queen's University from 1990 to 1998, and is currently visiting professor of Talent Management and Leadership at Kingston Business School.

In November 2015, Peter Saville was the second psychologist to be awarded Lifetime Membership and Honorary Membership of the Association of Business Psychologists. The speech highlighted Saville’s "significant contribution to the profession, the discipline and reputation of Business Psychology”.

Saville was awarded a Doctor of Science Honoris Causa (Hon Dr Sc) for outstanding services to Occupational Psychology by Kingston University in July 2016.

Publications

In 2014 Saville and Tom Hopton co-authored an introduction to psychometrics named Psychometrics @ Work. The book has been described as “required reading for anyone wishing to undertake the Test User training, as it provides the essential grounding required to use tests appropriately."

In 2016 Saville and Tom Hopton co-authored From Obscurity to Clarity in Psychometric Testing. Selected works of Professor Peter Saville, part of the World Library of Psychologists Series, published by Routledge. Duncan J. R. Jackson, Birkbeck, University of London, writes: "Professor Peter Saville’s creativity, ingenuity, and profound impact on the field of applied psychology are reflected time and time again in this volume, which provides an indispensable and much-needed link between research and practice. For both the seasoned or budding applied psychologist, this volume constitutes essential reading.”

Personal details

Saville married his first wife Jane in 1972 and the couple had three children together; William; Frances and Christopher. In 2007 he married his second wife Jemaine. Their twins, Faye and Jack, were born in October 2009. He has nine grandchildren.

Saville and his wife Jemaine are benefactors of The Willow Foundation which provides special events for seriously ill young people, and The Outward Bound Trust.

Saville's interests include sport, military history and soul music, particularly Ray Charles. He has had serious injuries to his knee and neck from football and rugby which have required surgery. He plays tennis and golf. He has been chairman of three football clubs: Worcester Park F.C., Nonsuch Casuals F.C. and Claygate Royals F.C., for which both his sons William and Chris played.
